How, as leaders, do we motivate people to do their most productive work? New research says that too often we make assumptions linked to "agency theory": that people need strong managerial control, targets, monitoring & regulation to work effectively. The researchers say that assumptions based on "self-determination theory - creating the conditions so people are intrinsically motivated to do their best work (autonomy, competence, and relatedness) - get significantly better results. The Top 100 Tools for Learning 2024. For the last 18 years, learning professionals (& others in related areas) have nominated their top (digital) tools for learning. For 2024, YouTube remains at number 1. Some observations: 1) AI is taking off massively as a learning tool: ChatGPT, Copilot, Perplexity, Claude, Gemini & Clixie.ai are on the list &/or climbing. 2) Zoom is the highest rated video meeting tool (overtaking Teams): The versatility & ease of use of Zoom are praised. 3) Collaboration workspaces are back in: There's a resurgence in groupware & workspaces, ie, Slack, Trello, Google Workspace, ClickUp, Asana & Confluence 4) Social networks appear to be declining: Less so LinkedIn, but the others are losing ground - i.e. Instagram, TikTok, Facebook & X toptools4learning.com. So much of our focus in trying to spread improvements is in "explicit" knowledge: toolkits, good practice databases, standardised pathways etc. Most of the content that AI repurposes from online resources is explicit knowledge. Yet the biggest opportunities are in "tacit" knowledge: the practical "know-how" rooted in people, their experiences, insights & judgements. Unlocking tacit knowledge is how organisations break past their internal barriers to innovate & improve. Thanks @tnvora for a striking new version of the explicit/tacit iceberg picture. A routine is "a sequence of actions performed as part of a regular procedure rather than for a special reason". When something is "routine", it can be perceived as dull, mechanistic, crushing creativity & agency. Yet something we see often in high performing organisations is that they build routines for innovation & improvement into their daily work. These include: 1) learning & sharing routines such as huddles, retrospectives and peer-assists 2) innovation & improvement routines such as building capability in change methods & intensive problem-solving sessions 3) leadership routines, such as regular feedback & coaching & "leadership walks" to the point of care. A term I'm hearing more & more often in the world of large scale change is "agentic". Agentic people are able to lead change, make decisions, manage their own learning & act with purpose. Being "agentic" brings a higher level of personal initiative & autonomy than being "empowered". According to @thomassbateman, it’s the highest form of competence-related mindset: psychologytoday.com/us/blog/…. Being "agentic" isn't just a feeling or personal competence. It's a result of being in a system that supports people individually & collectively to make their best contribution.
